{"id":2054,"date":"2009-01-22T02:36:04","date_gmt":"2009-01-22T02:36:04","guid":{"rendered":"https:\/\/wildapricot.wpengine.com\/?p=2054"},"modified":"2025-05-12T05:29:51","modified_gmt":"2025-05-12T05:29:51","slug":"motivating-your-volunteers-needs-barriers-and-psychology-101","status":"publish","type":"post","link":"https:\/\/www.wildapricot.com\/blog\/motivating-your-volunteers-needs-barriers-and-psychology-101","title":{"rendered":"Motivating Your Volunteers: Needs, Barriers, and Psychology 101"},"content":{"rendered":"<p>Nonprofits are good at showing <a href=\"\/blogs\/newsblog\/2008\/10\/06\/how-do-you-thank-your-volunteers\" target=\"_blank\">appreciation<\/a><br \/>\nto their volunteers in a wide variety of thoughtful ways, and those<br \/>\nthank-you gestures are vital. No one can be expected to carry on<br \/>\nindefinitely with work that goes unappreciated. But finding ways to motivate volunteers and <a href=\"https:\/\/www.wildapricot.com\/blogs\/newsblog\/2019\/08\/29\/volunteer-engagement\">keep them engaged<\/a> can be a real challenge. <\/p>\n<p><strong>Rewards <\/strong>are not the<br \/>\nmost powerful kind of human motivation &mdash; because a reward by definition<br \/>\n<em>follows<\/em> the act. <strong>Motivation<\/strong>, on the other hand, is what gives the volunteer a reason to step up in the first place.&nbsp; And just as there are two ways to reward someone &mdash; to give<br \/>\nsomething they like, or take away something they don&rsquo;t like &mdash;<br \/>\nmotivation also has two sides. <\/p>\n<p>We can create opportunities to volunteer<br \/>\nthat are designed meet the needs of our supporters, or we can remove<br \/>\nthe barriers that might keep them from volunteering. <\/p>\n<p>Ideally, we&rsquo;ll do<br \/>\nboth &mdash; but removing the barriers has to come first, if volunteer<br \/>\nactivities can hope to compete with all the other attractive demands on busy people&rsquo;s<br \/>\ntime and attention.<\/p>\n<div style=\"margin-left:40px;\"><em>Forget about trying to recruit and motivate people until you<br \/>\nfirst learn how to stop chasing them away. What are you now doing that<br \/>\ndiscourages people from participating more actively in your group or<br \/>\ncause? &hellip; People make choices as to what groups and activities they<br \/>\nbecome involved in, and how much time they give to each, based on their<br \/>\nperception of these costs and benefits. They consciously, and<br \/>\nunconsciously, weigh one against the other. If the perceived costs<br \/>\noutweigh the perceived benefits, they drop out of the group or become<br \/>\nless active. These costs then become barriers to participation. <\/em> ~ <a href=\"https:\/\/4h.unl.edu\/volunteers\/training\/toolkit\" target=\"_blank\">Nebraska 4-H Volunteer Leaders Toolkit<\/a><\/div>\n<p><em>Will door-to-door canvassing let me visit with friends and neighbors I don&rsquo;t get to see very often?&nbsp; <\/em>If there&rsquo;s a need to be filled, there&rsquo;s a motive for volunteering.<\/p>\n<p><em>If I agree to host the big fundraiser, does it mean I&rsquo;ve got to rent a tux?<\/em>&nbsp; If so, there&rsquo;s a literal, out-of-pocket cost attached to this<br \/>\nvolunteer opportunity. But will that cost be a barrier for the<br \/>\nvolunteer? It depends in part on his financial resources, but also on<br \/>\nwhether his unfulfilled needs &mdash; for attention, for peer approval, for<br \/>\nsocial interaction, whatever &mdash; outweigh the costs of that tuxedo rental.<\/p>\n<p><a href=\"http:\/\/en.wikipedia.org\/wiki\/Maslow%27s_hierarchy_of_needs\"><img loading=\"lazy\" decoding=\"async\" src=\"https:\/\/d.wildapricot.net\/images\/newsblog-old\/11011.jpg?v=0\" title=\"diagram of Maslow's hierarchy of needs\" alt=\"diagram of Maslow's hierarchy of needs\" width=\"300\" height=\"196\" sfref=\"[images|OpenAccessDataProvider]2d3eeebb-1427-6dd3-9d46-ff0000903e38\" style=\"float: right; border-width: 0px; border-style: solid; margin-left: 10px; margin-right: 10px;\" \/><\/a>How can we begin to identify not only the needs waiting to be<br \/>\nfillled, but also the barriers that may stand in the way of volunteers?<\/p>\n<p>Dr. Abraham Maslow came up with a model for understanding basic human motivators or drives, a <a href=\"http:\/\/en.wikipedia.org\/wiki\/Maslow%27s_hierarchy_of_needs\" target=\"_blank\">Hierarchy of Needs<\/a>.<br \/>\nYou may remember seeing it as a pyramid diagram: the broad bottom tier<br \/>\nis the things we need to ensure survival, and it goes up from there<br \/>\ninto ever more complex groups of needs related to quality of life and<br \/>\npersonal fulfillment.<\/p>\n<blockquote>\n<p> <em>For those who forget Psych 101, Maslow believed that while humans<br \/>\nhave a wide range of needs, they must first meet very basic survival<br \/>\nneeds like food, shelter and water before they are able to pursue<br \/>\npsychological needs like love, esteem and self-actualization. It makes<br \/>\nsense&mdash; if you are starving to death, a BLT is more attractive than some<br \/>\nTLC.<\/em> ~ <a href=\"http:\/\/www.taprootfoundation.org\/blog\/2008\/06\/reclaiming-core-social-service.html\" target=\"_blank\">Aaron Hurst<\/a> <\/p>\n<\/blockquote>\n<p>You&rsquo;ll find other models to explain the mysteries of motivation, but<br \/>\nMaslow&rsquo;s Hierarchy of Needs can help to organize our thinking about all<br \/>\nsorts of human behaviors from social networking, to Web2.0 fundraising campaigns, to music education. And the better you know and understand your volunteers, the more useful the tool is likely to be.<\/p>\n<blockquote>\n<p> <em>No volunteer is going to come in and tell you they are interested in<br \/>\nyour opportunity because they lack in one or more areas of the<br \/>\n&lsquo;Hierarchy of Human Needs&rsquo;. However, if you listen closely to what they<br \/>\ntell you and if you ask the right questions, you&rsquo;ll soon learn what<br \/>\nareas they are lacking, and &hellip; determine if the volunteer opportunity<br \/>\nyou have will pay them the psychological wages to keep them for life.<\/em> ~ Art Femister<\/p>\n<\/blockquote>\n<p>&nbsp;<\/p>\n<h3>&nbsp;&ldquo;I&rsquo;d love to help you, but&hellip;&rdquo;<\/h3>\n<p>Motivation is only part of the equation, remember. Would you expect<br \/>\na bare-footed volunteer to climb a mountain for your cause? No matter<br \/>\nwhat reward or incentive is at the end of the journey, first he&rsquo;ll need<br \/>\nto have a pair of boots. And a rope. And maybe a climbing partner, too,<br \/>\ndepending on the challenge ahead.<\/p>\n<p><em>Am I physically, emotionally, intellectually capable of doing<br \/>\nthis for you? If I do this for you, what will volunteering cost me, in<br \/>\nterms of needs that are not fulfilled, or in things I value that I will<br \/>\nhave to give up? <\/em><\/p>\n<p><strong>Physiological:<\/strong><\/p>\n<p>The practical, physical and\/or logistical barriers &mdash; those that<br \/>\nmatch up with the most basic level on Maslow&rsquo;s Hierarchy of Needs &mdash; are<br \/>\ncertainly the easiest to identify, and probably the easiest to overcome.<\/p>\n<ul>\n<li>No transportation to the event?&nbsp; Maybe you can arrange for a car pool, or change to a venue that&rsquo;s on a public bus route. <\/li>\n<\/ul>\n<ul>\n<li>No wheelchair access to the board room? Maybe you can find another place to meet, or dial in a conference call.<\/li>\n<\/ul>\n<ul>\n<li>No time to fix a meal between a day on the job and an evening of<br \/>\n    envelope-stuffing? Maybe you can bring in pizza, or schedule the work<br \/>\n    for a weekend.<\/li>\n<\/ul>\n<p>You get the idea&hellip;<\/p>\n<p>As we start looking at barriers that relate to the more complex<br \/>\npersonal needs, however,&nbsp; there may be more questions than answers. <\/p>\n<p><strong>Safety: <\/strong>Is there a financial risk attached to volunteering?<br \/>\nWill the volunteer risk his job, for example, if he steps up for a<br \/>\ncause? In the military, a liaison team works directly with employers to<br \/>\nenable Reservists to take time off for training and service without<\/p>\n<p><strong>Love\/Belonging:<\/strong> Time given to nonprofit is time that&rsquo;s not<br \/>\navailable to spend with family, for example. Can we find ways to<br \/>\ninclude the children of volunteers in projects and events?<\/p>\n<p><strong>Esteem:<\/strong> Will a youth who works with his grandfather&rsquo;s service<br \/>\nclub quite happily behind the scenes draw the line at appearing in<br \/>\npublic with a group that lacks the &ldquo;coolness factor&rdquo;? Might a volunteer<br \/>\nwho lacks self-esteem turn down your request for their help, rather<br \/>\nthan tackle a task that seems too challenging?<\/p>\n<p><strong>Self-actualization:<\/strong> Prejudice, lack of social conscience,<br \/>\ndenial of facts&hellip; I&rsquo;m not sure these types of deep-rooted psychological<br \/>\nbarriers can be overcome, unless education might help to do it over<br \/>\ntime&hellip; <\/p>\n<p>People are so very complicated, of course there&#8217;s never going to be one easy formula. But I find myself drawn to Maslow&#8217;s Hierarchy as a strategy-planning tool because it gives a starting point for action (those practical, physiological needs and barriers) &mdash; with a clear route (up through the levels of the pyramid) to travel from there. Remember the example that Aaron Hurst gave?<span style=\"font-style: italic;\"> I<\/span><em>f you are starving to death, a BLT is more attractive than some TLC.<\/em>&nbsp; To me, it makes sense to make sure your volunteers can get across town to attend your meeting, first, and concern yourself with who needs a hug once they&#8217;ve made it in the door. Hugs, yes, very important &mdash; but first things first. <\/p>\n<p>What do you think? Is this a useful approach for trying to understand the factors that affect your volunteers, and impact your nonprofit&#8217;s operations as a result &mdash; or can you suggest another way of thinking about those needs and barriers? <\/p>\n<p>Experience in the nonprofit trenches can attest that Dr. Maslow<br \/>\ngot it right on several points, at least &mdash; the majority of functioning people do have a need to belong to a group, to respect themselves and be respected, and to contribute to society in a meaningful way.&nbsp;With the right motivation to meet their needs, volunteers will <em>do what they can<\/em>.
